And these tech layoffs are setting a worrying precedent for smaller organizations in the tech industry and the wider employment community. In fact, according to a recent Bloomberg report, <\/span><a href=\"https:\/\/www.bloomberg.com\/news\/articles\/2023-01-24\/tech-layoffs-are-hitting-diversity-and-inclusion-jobs-hard\" target=\"_blank\" rel=\"noopener\"><span style=\"font-weight: 400;\">listings for DEI are already down by 19%<\/span><\/a><span style=\"font-weight: 400;\">.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">So, what\u2019s going on? Why are these companies targeting their DEI teams? Why have they turned away from their commitment to DEI initiatives? But the hiring wave is now passing. This, coupled with the <\/span><b>economic downturn, inflation, increasing interest rates, and investor pressure<\/b><span style=\"font-weight: 400;\"> has led to <\/span><b>mass layoffs<\/b><span style=\"font-weight: 400;\"> in the industry. In fact, <\/span><a href=\"https:\/\/www.challengergray.com\/blog\/the-challenger-report-job-cuts-in-2022-up-13-over-2021\/\" target=\"_blank\" rel=\"noopener\"><span style=\"font-weight: 400;\">tech layoffs were up by 649% in 2022<\/span><\/a><span style=\"font-weight: 400;\">. This is the highest rate since the dot-com bubble of the late 1990s. And <\/span><b>DEI roles are being hit hard<\/b><span style=\"font-weight: 400;\">.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">This is a <\/span><b>stark contrast to the boom in DEI initiatives that came after the Black Lives Matter protests of 2020<\/b><span style=\"font-weight: 400;\">. At this time, companies from many sectors made a commitment to the promotion of <\/span><b>diversity and inclusion in the workplace<\/b>. They also invested in<span style=\"font-weight: 400;\"> the creation of DEI teams to support their efforts. So much so that, according to McKinsey, <\/span><a href=\"https:\/\/www.mckinsey.com\/capabilities\/people-and-organizational-performance\/our-insights\/unlocking-the-potential-of-chief-diversity-officers\" target=\"_blank\" rel=\"noopener\"><span style=\"font-weight: 400;\">DEI job listings increased by 123%<\/span><\/a><span style=\"font-weight: 400;\"> following the murder of George Floyd.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">These mass tech layoffs are <\/span><b>undoing all the positive progress<\/b><span style=\"font-weight: 400;\"> that these companies have made since this time, and this is a concern. Moreover, many DEI departments that are still operational are already seeing <\/span><b>cutbacks<\/b><span style=\"font-weight: 400;\">. And all this comes at a huge price for many aspects of a business.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">For one thing, going back on a promise to nurture diversity is going to have a <\/span><b>big impact on an organization\u2019s employer brand<\/b><span style=\"font-weight: 400;\">. Employees, especially those from younger generations, are <\/span><a href=\"https:\/\/www.mckinsey.com\/featured-insights\/coronavirus-leading-through-the-crisis\/charting-the-path-to-the-next-normal\/not-inclusive-youre-losing-39-percent-of-job-applicants\" target=\"_blank\" rel=\"noopener\"><span style=\"font-weight: 400;\">far less likely to accept a job if they perceive a lack of inclusion in the workplace<\/span><\/a><span style=\"font-weight: 400;\">. The same applies to consumers. Increasing numbers are looking for brands that have made a <\/span><b>public commitment to ethical working practices, including diversity and inclusion<\/b><span style=\"font-weight: 400;\">, before making a purchase decision. And this will hit these businesses hard.<\/span><\/p>\n<h2><b>Tech companies under fire\u00a0<\/b><\/h2>\n<p><span style=\"font-weight: 400;\">A number of global tech companies have announced major cuts to their DEI teams this month. The most notable include <\/span><b>Amazon, Twitter, Meta, Microsoft, and Refin<\/b><span style=\"font-weight: 400;\">.\u00a0<\/span><\/p>\n<p><b>Twitter<\/b><span style=\"font-weight: 400;\">, for example, has drastically reduced its DEI team <\/span><b>from 30 employees to 2<\/b><span style=\"font-weight: 400;\">. This represents a departmental decrease of over <\/span><b>93%<\/b><span style=\"font-weight: 400;\">. Twitter employees also claim that <\/span><b>leadership has stopped setting long-term DEI goals<\/b><span style=\"font-weight: 400;\">. Both these factors will have a huge impact on the company\u2019s ability to promote <\/span><b>DEI initiatives<\/b><span style=\"font-weight: 400;\">.<\/span><\/p>\n<p><iframe title=\"Best 7 DEI Initiatives At Work\" width=\"500\" height=\"281\" src=\"https:\/\/www.youtube.com\/embed\/dQ7z55u5rso?feature=oembed\" frameborder=\"0\" allow=\"accelerometer; autoplay; clipboard-write; encrypted-media; gyroscope; picture-in-picture; web-share\" referrerpolicy=\"strict-origin-when-cross-origin\" allowfullscreen><\/iframe><\/p>\n<p><span style=\"font-weight: 400;\">Tech layoffs have impacted DEI at Twitter in other ways, too. For example, when Twitter announced cuts after <\/span><b>Elon Musk<\/b><span style=\"font-weight: 400;\"> bought the company, <\/span><b>layoffs included 57% of the company\u2019s female workers<\/b><span style=\"font-weight: 400;\">. As a result, two newly former employees filed class-action discrimination lawsuits. They claimed that \u201c<\/span><i><span style=\"font-weight: 400;\">Musk violated employment laws by discharging significantly more women than men<\/span><\/i><span style=\"font-weight: 400;\">\u201d.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Moreover, <\/span><b>Amazon <\/b><span style=\"font-weight: 400;\">laid off <\/span><b>18,000 employees <\/b><span style=\"font-weight: 400;\">at the start of the year. This is the largest workforce reduction in the company\u2019s 28-year history. Many of these redundancies included roles in <\/span><b>Human Resources<\/b><span style=\"font-weight: 400;\">, affecting <\/span><b>many DEI professionals<\/b><span style=\"font-weight: 400;\">. Amazon has also announced a <\/span><a href=\"https:\/\/factorialhr.com\/blog\/hiring-freeze\/\" target=\"_blank\" rel=\"noopener\"><b>hiring freeze<\/b><\/a><span style=\"font-weight: 400;\"> suggesting that there isn\u2019t going to be any further investment into DEI for some time.\u00a0<\/span><\/p>\n<p><b>Meta <\/b><span style=\"font-weight: 400;\">has also announced <\/span><b>major tech layoffs and cost-cutting initiatives<\/b>. Not only that, but<span style=\"font-weight: 400;\"> management has admitted that this will <\/span><b>significantly slow down its diversity hiring efforts<\/b><span style=\"font-weight: 400;\">. This is a big turnaround from the tech giant\u2019s pledge in 2019 to increase the proportion of Black and Hispanic employees by 2024.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">The danger now is that <\/span><b>this strategy of reduced DEI investment will trickle down to smaller players in the tech industry<\/b><span style=\"font-weight: 400;\">. This will severely hinder DEI progress and <\/span><b>reinforce the dominance of white and Asian males in the sector<\/b><span style=\"font-weight: 400;\">.<\/span><\/p>\n<h2><b>Why are these layoffs happening?<\/b><span style=\"font-weight: 400;\">\u00a0<\/span><\/h2>\n<p><span style=\"font-weight: 400;\">We already mentioned economic and general downsizing above. But <strong>what else is<\/strong><\/span><b>\u00a0behind these tech layoffs?<\/b><span style=\"font-weight: 400;\"> Why have these companies implemented so many <\/span><b>cuts to their DEI teams?<\/b><\/p>\n<p><span style=\"font-weight: 400;\">One significant contributing factor comes down to the \u201c<\/span><b>last in, first out<\/b><span style=\"font-weight: 400;\">\u201d approach to layoffs. Many of these DEI professionals were hired in the wake of the <\/span><b>Black Lives Matter<\/b><span style=\"font-weight: 400;\"> movement, so they haven\u2019t been on the payroll for long. And this means that DEI teams have been <\/span><b>pushed to the front of the layoffs line<\/b><span style=\"font-weight: 400;\">.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Another important factor is that <\/span><b>many organizations still do not understand or appreciate the benefits of promoting diversity, equity, and inclusion<\/b><span style=\"font-weight: 400;\">. Many still regard DEI as an overhead rather than a <\/span><b>profit-making strategy<\/b><span style=\"font-weight: 400;\">. In fact, Gartner reports that <\/span><a href=\"https:\/\/www.gartner.com\/en\/newsroom\" target=\"_blank\" rel=\"noopener\"><span style=\"font-weight: 400;\">51% of surveyed DEI leaders claimed that their biggest challenge is getting business leaders to take ownership<\/span><\/a><span style=\"font-weight: 400;\">. The same goes for investment as many companies have <\/span><b>failed to provide their DEI teams with sufficient resources<\/b><span style=\"font-weight: 400;\">. And this lack of leadership buy-in and funding seriously <\/span><b>undermines the development of effective DEI initiatives<\/b><span style=\"font-weight: 400;\">.<\/span><\/p>\n<p><b>The only long-term solution for all this is to change our approach to DEI. <\/b><span style=\"font-weight: 400;\">And this starts with Human Resources. It is up to us to convince our leaders that <\/span><b>DEI teams can positively impact the business<\/b><span style=\"font-weight: 400;\">. DEI teams aren\u2019t just for show. With the right approach, they can positively impact <\/span><b>engagement, employee wellbeing, retention, and profitability<\/b><span style=\"font-weight: 400;\">.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">We also need to design the right policies and strategies. This incudes those that drive <\/span><b>pay equity, diverse cultures, and inclusive hiring practices<\/b><span style=\"font-weight: 400;\">. Only then will leaders understand the true <\/span><b>value of funding DEI and creating more inclusive workforces<\/b><span style=\"font-weight: 400;\">.<\/span><\/p>\n<h2><b>Why DEI teams matter<\/b><span style=\"font-weight: 400;\">\u00a0<\/span><\/h2>\n<p><span style=\"font-weight: 400;\">Let\u2019s take a look now at <\/span><b>why DEI teams are so important<\/b><b>.<\/b><\/p>\n<p><span style=\"font-weight: 400;\">Let\u2019s start with the basics: <\/span><b>What is DEI?<\/b><\/p>\n<p><span style=\"font-weight: 400;\">DEI initiatives are <\/span><b>employment actions based on the principles of diversity<\/b><span style=\"font-weight: 400;\"> (employing people with a range of social identities),<\/span><b> equity (<\/b><span style=\"font-weight: 400;\">creating systems that ensure equal access), and<\/span><b> inclusion <\/b><span style=\"font-weight: 400;\">(ensuring all voices are heard). The aim behind these initiatives is to <\/span><b>create a working environment that benefits all employees, regardless of gender, ethnicity, socioeconomic background, or mental and physical ability<\/b><span style=\"font-weight: 400;\">. In other words, <\/span><b>employees from marginalized communities would not be significantly affected by cuts<\/b><span style=\"font-weight: 400;\">.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">What can we take from this? Essentially, that it\u2019s important to <\/span><b>consider a range of factors when you implement layoffs, not just seniority<\/b><span style=\"font-weight: 400;\">. You also need to consider <\/span><b>the impact that layoffs can have on the wider community.<\/b><span style=\"font-weight: 400;\"> If you have to implement redundancies, do it fairly and consistently. Instead of falling back on old strategies that are open to <\/span><b>confirmation bias and <\/b><a href=\"https:\/\/factorialhr.com\/blog\/adverse-impact\/\" target=\"_blank\" rel=\"noopener\"><b>adverse impact<\/b><\/a><span style=\"font-weight: 400;\">, follow <\/span><b>fair layoff practices<\/b>.
